Background: She is a graduate, and she has good grades on her transcript. She is not a native person, but she wants to stay here in a long time, so she plans to buy a house here. Her appearance is very good, so we arrange her to do front desk work. She don't have much friends and her life is simple. What she most like to do is just sleeping. Yes, it is just sleeping, whichoften makes her be late. Regardless of it, actually, her performance is good.
Motivation: motivation is the process by which a Preston's efforts are energized, directed, and sustained towards attaining a goal. Needs Theory is an internal state of disequilibrium or deficiency which has the capacity to energize or trigger a behavioral response. Because the level of motivation varies both between individuals and within individuals at different times and in different situations. We set up a series of motivators according to her background. Try to let her needs are compatible with our company's goal. But only when her responses is what we want in different situations do we provide her the next motivator.
1. Let her join us. For example, eat lunch together at noon, hang out together after work, and make all of the employees to tour together in order to promote the feelings between her and our organization, because she is a new one here. Her performance has been good since she join our company, so we hope that she can continue to work for us and will not be a job hopper. Thus, it is necessary to enhance the relationship between her and our organization. Relationship with supervisors, relationship with peers, and relationship with subordinates are three hygiene factors in the Herzberg's Motivation-Hygiene Theory. That well done in these three factors can decrease her job dissatisfaction.
2. Set up Perfect Attendance Wages. This company policy mainly focus on her weakness that she always be late for work. So the Perfect Attendance Wages maybe will help a lot, which can encourage not only her but also the others employees to go to work earlier. Besides, she needs money to settle down and to live in Ningbo for a long time. As we can seen, go to work earlier to get the perfect attendance wages, which is the most easy way to get the extra money. Company policy is also a hygiene factor in the Herzberg's Motivation-Hygiene Theory. The Perfect Attendance Wages is a instrumentality that is a performance-reward linkage. The perception that a particular level of performance will result in the attaining a desired outcome.
3. Provide some distinctive courses for free if she needs, like accounting course, but the precondition is that she still have a good job performance and can not be late any more. After the two methods above, the relationship between her and our organization may be stronger than before. And if she wants to learn more, we will give her an opportunity to take our courses for free to improve her skills. Then, if her skills and her achievement make her more suitable to go up to a higher position than other members, we will consider to give her a promotion and increase her salary. Even if she believes that she needn't to learn more to develop herself, she still have to attend our gradual staff training to learn the cultures of our company. Taking some distinctive courses is a kind of personal growth that is a motivational factor in the Herzberg's Motivation-Hygiene Theory. And it will increase her job satisfaction.
4. Increase salary and promotion. It is a common way to motivate our employees. I believe that she will not be the exception, for that she wants to make more money in order to settle down. There is no doubt that money is important, and the promotion is also important, which is an opportunity to achieve herself and show her talent of management, because her major is management and she has good grades on her transcript. As for her, it is a need for achievement in the McClelland's 3 Learned Needs, in the other words, it meets her desire to excel, to achieve in relation to a set of standards, to strive to succeed, to do things better than others. Salary is a hygiene factor in the Herzberg's Motivation-Hygiene Theory. And it will decrease her job dissatisfaction. Besides, promotion is a motivational factor in the Herzberg's Motivation-Hygiene Theory. And it will increase her job satisfaction.
5. The director of our branch schools. We are planning to set up branch schools in the other districts in Ningbo. She may will be considered to be a director of one of our branch schools, but there are two preconditions. On the one hand, we trust her and she also trust us. The trust is a important factor of the relationship that connected her and us, because becoming a direct of branch schools means that she will enter the core management of our company. The person who manages our school must be the one we most trust. On the other hand, she must has the professional knowledge about
managing a school. In this aspect, no doubt, she has the core competitive advantage. And distinctly, being a director is her career advancement, which is a motivational factor in the Herzberg's Motivation-Hygiene Theory. And it will increase her job satisfaction. Of course, it brings power to her, which maybe is the thing that she never think about. It meets her needs for power, according to the McClelland's 3 Learned Needs.
These five motivators above focus on motivating her. she will be motivated to exert a high level of effort when we believe that her effort will lead to a good performance appraisal ; that a good appraisal will lead to organizational rewards such as promotions; and that the rewards will satisfy the her personal goals. We believe that she will have a good future if she works hard.。
