On Common Competency Factors of University Students——based on a survey for graduates from one university in ChinaChu Xuan(Institute of Higher Education, Shenyang Aerospace University, Shenyang, 110136)AbstractThe paper sums up the types and factors of common competency of university students, which is based on competence and quality theory. They include six dimensions that are knowledge, behavioral skills, thinking capacity, literacy qualities, attitudes and values, personal perception, and also 29 characteristics from six dimensions. It is found that current university students lack of perception, adaptability, consciousness of problems, writing and presentation skill through a research for personnel demand of a graduate recruitment unit. The paper also provides revolution strategies for employability of university students in China.Key words: employment of university students; common competency factors; employability; revolution of university1.Posing questionsAs higher education steps into the stage of popularization, the enrollment of higher education is rapid increasing. However, the employability of university students becomes more and more difficult. By 2015, the number of university students will be 3080 million and the gross enrollment rate will be 36 percent. Consequently, the employment of graduates will become increasingly grim.On one hand the cause of employment predicament of graduates has appeared since 1999. In that year, the large-scale enrollment of higher education led to the rapidly increasing number of university graduates. But then our country was in the process of continuous adjustment for industrial structure, thus marketing supply exceed demand for university students. So it is difficult to bear such large number of graduates once. On the other hand it was because structural unemployment, in the other word the ability of university students weren’t gotten promotion correspondingly and university graduates were not up to the needs of employers units. In any case, it’s significant for university to improve competency in order to take up a good occupation.This paper concentrates on three questions. What common competency factors dose occupation need? How about the common competency factors of university students in China at present? How to improve the common competency factors of university students by higher education.2. Connotative meaning on common competency factors of university students(1)Common competency factorsCompetency, also known as qualified capability, is pointed out by Ph. D. David Mc Clelland. Issuing a paper in "American Psychologist”, he stated that misuse of intelligence tests to determine the ability is unreasonable by a mount of survey facts, and competence only refers to the ability of people to possess qualities. He argued that qualified capability includes knowledge, skills, traits or motives that were similar or directly linked to job, work performance or other important outcomes in life. [1] American psychologist Spencer made the definition of competency thatdeep-seated characteristic that was able to separate highly successful person from mediocre person in 1993. It could be a motivation, character, self-image, attitudes or values, knowledge of a certain field, cognitive or behavioral skills, in other words that is anything can be surly countable or measurable, and the individual characteristics that can separate excellent staff from ordinary ones. He proposed the core of competency are traits and motivation, next are self-concept and values, the last is superficial which are developable knowledge and skills. [2]The internal qualities that are central traits and motivation are the most difficult to change. On the contrary, the superficial qualities are easiest to get or transform.(2) Universal CompetencyProfessional characteristics of each industry are different, so the same to the knowledge and skills needed. However, we believe that the social role, self-awareness, character, motivation, and other deep-level qualities are the same, which is called common competency. In education field, the competency is defined as trait that is used in the workplace, school, or daily life, regardless of what can be achieved through the use of it. [3]Some foreign researchers carried out survey to the general competency research and conclude corresponding competence factors. Richard Boyatzis conducted a comprehensive analysis on competency of more than two thousand managers from 41 management positions of 12 public and private enterprises of industry. Six feature groups were drawn. They were target and operation management, leadership, human resource management, guidance for subordinates, attention to others and knowledge. On this basis, he described 19 competency features at the same time, which are efficiency orientation, initiative, the impact force of concerned, the concept of judgment uses, self-confidence, eloquence, logical thinking, and the use of social power, enthusiasm, and team management and so on. [4]Lyle.M.Spencer did a survey to persons from more than two hundred kinds of profession, compositing 286 kinds of behaviors, and establishing competency models. And they include the level of achievement, effect and influence, concept thought, analytical thinking, question proposing and resulting, self-confident, interpersonal understanding, interesting and need of others, concern for order, information-seeking,teamwork cooperation and expertise. There were measure results, improve results, set challenging goals and innovation. [5]In this paper we preliminarily established common competency of university students based on models and causes at home and abroad. We separate capacity dimension to knowledge, behavior skill, thinking ability, trait, attitude and value, and self-awareness. Then there are 29 characters from the six dimensions.3.Research methods and toolsThis study mainly combines the method of questionnaire and interviewing to analyze the current competence and problems of Chinese university students through the efficiency of the model and sort data gained from the survey. We design questionnaire and interviewing outline.We selected 200 from the graduates from 2000-2010 randomly to answer the questionnaire. The main dimension of the questionnaire includes the knowledge of graduates required by employers, competency of graduate equipped for jobs in the unit, the lack of knowledge and ability of graduate, the basic situation of graduates most concerned by employers, the communication skills, the management ability, manipulative ability that are both needed in work and should be equipped when graduating, and the important qualities. 200 copies of questionnaires were distributed in total, and recycled 167 copies effective questionnaire, the recovery rate was 83.5%. Questionnaire data was analyzed by Excel2007.At the same time the study selected 24 senior leaders, middle managers and junior staff from 4 units to interview. The issue of the questionnaire includes what important knowledge, practical skills and qualities do employees should have, and the evaluation of competence of graduates.5.Strategies for university students to improve common competency (1) To strengthen the students' comprehensive qualityThe requirements in modern society on the talent are different from the past. In the work, basic expertise is the important foundation for a person to work, b ut good comprehensive ability and quality is essential for students' future career. University is the place in which it is to teach the high-level knowledge, to educate highly qualified personnel, to heritage the historic and cultural and to train qualified citizen with social morality. In the universities, students not only are taught the professional knowledge of the subject, but also should perform the duty of serving society and cultivating citizen's responsibility. To "teach" at the same time, also focus on "education", Colleges and universities should emphasize five "cultivation": to cultivate the students' citizen consciousness, to cultivate students with professional sense of responsibility, to cultivate students with good adaptability and learning consciousness, to develop good interpersonal skills, teamwork, to develop students' speech skills and writing skills.Universities need to transform the traditional way of education courses. It should use various forms of education, and add practical and social activities. Through organizing, undertaking and assisting a variety of activities, universities providestudents with the various opportunity of social practice. The students will learn how to learn, how to live and how to behave. A variety of experiences can make students combine knowledge with social practice together, improving the comprehensive quality of university students and increasing core competitiveness of graduates. (2)Accelerate the reform of teaching and assessmentCurriculum and teaching is an important way for college students to acquire knowledge and internalize literacy. College students need to acquire professional knowledge, broaden horizons and cutting-edge information through classroom teaching.Nowadays curriculum and book-centered teaching mode is the character of Chinese university classroom teaching. Even many people think that university classroom is an extension of the high school classroom, which is a kind of "cramming" teaching. This kind of teaching mode is mainly to teach static knowledge and to "indoctrinate" students by strengthening memory. Although to some extent, it will wide the college students’ expertise, it can not transform these "dominant" knowledge into actionable skills for college students. As a result, the expertise and theory that college students have learned in school can not play a role in the work. The theory gets rid of practice. This is another important issue should be solved.Universities need to reform the traditional teaching methods which concentrate on curriculum and teaching material. It should be guided by marketing demand, and professionally oriented keeping pace with time. Universities also face the world, improve the course content, and broaden curriculum and vision, in order to make the curriculum more realistic, closer to the demands of society.Colleges and universities should renovate the teaching method from previous face-to-face teacher speaking mainly in classroom to encourage students to take active part in it. It should enhance teaching methods, strengthen practice section, and combine content and practice together. Schools should strengthen the collaboration with enterprises and research institutes, organizing students to visit research institutes and other learning internships, providing a platform for students to practice, and let students more involve in the various projects of enterprises. In this way colleges and universities can make students learn while practicing, bond studying with practicing, and cultivate the creative talents who can meet the demands of employer.In addition, it need enrich the teaching means, and change the single face-to-face teaching method. Colleges and universities should provide a rich variety of learning and self-learning platforms for students such as MOOC and online courses. For these education platforms provide richer learning resources for students.(3)Improve the training objectives and assessment criteriaUnder the background of the free market, two-way choice is the basic model for university students to take up an occupation. Therefore, the cultivation of the college students should be in accordance with the needs of the market to some extent. Colleges and universities have to renew the traditional objectives of universitystudents, improve assessment standards, and cultivate high-level talents to satisfy the marketing demand.The current market measures talents with the foremost consideration which is the overall quality of students. So the school needs to combine expertise learning and comprehensive quality together and set the talent training standards keeping the pace with the times. While paying attention to the stock of knowledge, we cannot ignore the students' skills, writing skills, innovation, cooperation and capacity, especially setting the competency concerned by the employers as school’s personnel training goal. Only in this way can we cultivate high-level talents needed by social.On the basis of perfecting talents training target, we must innovate the evaluation mode of college students. Traditional way of assessment mainly shut or open book examination and investigation, mainly to check the memory of textbook knowledge. In particular, some teachers in colleges and universities in order to improve the passing rate of the test, before the test they will also show test range, and the students will take a few days to study. This kind of exam just checks the level of students’short-term memory. But the knowledge obtained by short-term memory is relatively short duration, less likely to internalize into recessive knowledge and skills of college students, and is unhelpful to improve the literacy of university students.Therefore, the university has to reform the contents and methods of talent assessment, and can not consider the final exam as the sole criterion for evaluation. It should take 360-degree multi-faceted assessment methods, paying attention to the connotation development of students. For example, some colleges and universities increase the extracurricular activities of credit. So students participating in various practical activities will receive the appropriate credit. Despite the currentextra-curricular activities for credit score is low, and its appeal is limited for college students, but it indeed plays a great part in encouraging students to take an active part in all kinds of practice activities, and is beneficial to improve college students' comprehensive qualities.(4)To improve college students employment service workIn the process of university students’ employment, competency is very important. Higher employment services in college students should be provided as much as possible to help students improve the capability and quality to get a ideal job.First of all, colleges and universities should strengthen the employment education for their students, helping students build reasonable personal cognitive and positioning. In the beginning of the university students, learning interests and ambition are able to help students set a reasonable orientation, establish the value concept of the individual employment, lead students to career planning and provide effective guidance to students’ future development direction. At the same time, it can also through the core competitiveness, employment forum and group training workshop ability quality promotion activities to improve college students' quality.Second, colleges and universities should provide effective services for the students. Through investigation, we found that the main difficulties faced by current university graduates when finding a job include lack of money, the competitiveness,and the effective information channels, too few jobs, and no acquaintances. These external factors restrict and affect the employment of college students directly. The university should eliminate such obstacles of employment for the students as far as possible. Colleges and universities should endeavor to establish the platform of employment for students and provide students with more employment information. Through the media to expand its profile, making use of the alumni, school can recommend its graduates to employer. Universities should provide a "job search allowance" for students in poverty. For example, for the students who come from economically disadvantaged families to go to the interview without tolls students, schools can be reimbursed for their travel expenses to and from the job careers. [6] Finally, schools should enhance students’ career guidance, in terms of resume, job search and interview methods to guide the students. Universities should pay attention to the employment and management of students in mind. Through employment counseling and other activities, universities can ease graduate psychological stress and improve college students' self-confidence, optimism and other psychological qualities.(5)Improve college students’ entrepreneurial qualityCurrently China’s job market basically tends to employer’s market, presenting the unbalanced situation of oversupply. According to the “2012 China Graduate Employment Report” shows that about 570,000 students at home are unemployed. [7] Facing with limited employment profession, starting them own businesses is another effective way. Universities should adopt a series of measures to enhance the entrepreneurial awareness and literacy of college students:First of all, the school should build a college students entrepreneurship resources information database, achieve the sharing with data of networking and resources, learn about unemployment entrepreneurial intention of college students, provide carrier and platform for prospective business students, supply information, and encourage students who have entrepreneurial intention common set up business alliance, joint venture.Second, universities should provide work-study programs for students in the school and outside practice opportunities, encourage students participate in various social practice or part-time jobs, and actively organize and encourage students to participate in various entrepreneurship competitions to increase social experience and accumulate business experience.Third, colleges and universities must strengthen the business training and guidance. According to the characteristics of the college students’ different demands, universities should carry out various forms of counseling introduction, broaden heir business horizons and improve entrepreneurship.Fourth, the universities should coordinate the government, enterprises and venture capitalists to support the entrepreneurship.
