摘要

当代社会员工的职业倦怠现象频出,已经成为所有企业面临的共同问题。职业倦怠不仅影响员工工作效率与积极性,更关系到企业的经济效益和长远发展。因而不管是企业还是员工都应该正视此问题,利用人力资源开发与管理相关理论,积极采取一系列措施,有效地消除职业倦怠,对于稳定员工队伍、提高工作绩效和热情有着重要的意义。

Z公司(陕西佰傲再生医学有限公司)是陕西省再生医疗领域的龙头企业,该公司在人才的数量和质量上拥有较大的资源和优势,但是因为其产、学、研于一体的特征,高学历研发型员工和低学历生产型员工群体都存在一定数量,员工年龄、学历、个人综合素质相差较大的现状,职业倦怠问题普遍存在,这在一定程度上阻碍了该公司的发展。经过调查数据的统计分析,笔者共采集到160份有效样本并对5名员工进行了深度访谈。研究发现Z公司员工广泛存在轻度的职业倦怠问题。员工显现出了较强的参与管理的意愿,在访谈中发现很多员工都能积极提出意见和建议,包含心理、文化、环境、沟通等等因素。因此,研究者认为改善Z公司员工职业倦怠现状的主要措施需要集中在公司管理方面,公司管理层可以积极尝试让员工更多程度上参与公司管理,从职业倦怠的三维度入手改善一线员工的职业倦怠现状,提高员工积极性,提升公司的生产效率,促进企业的经济效益和长远发展。

论文在职业倦怠相关理论研究的基础上,通过问卷调查和员工访谈,对Z公司员工进行了职业倦怠程度的测量,研究发现Z公司员工广泛存在职业倦怠,基于研究结论, 列举了Z公司员工职业倦怠现状呈现出的具体问题,从情感耗竭、无效能感、疏离三个维度提出了抑制职业倦怠的对策,从“思想层”、“行为层”、“制度层”、和“福利与物质保障层”四个层面设计了具体的措施与方法。

ABSTRACT

The phenomenon of job burnout among employees in contemporary society is frequent and has become a common problem faced by all enterprises. Job burnout not only affects the work efficiency and enthusiasm of employees, but also affects the economic benefits and long-term development of enterprises. Thus both enterprises and employees should confront the problems, using the theory of human resources development and management related, actively adopt a series of measures, effectively eliminate the job burnout, for stable staff team, improve the work performance and enthusiasm has important significance.

Z corporation (shanxi hundred proud of regenerative medicine co., LTD.) is a leading enterprise in the field of regenerative medical in shaanxi, the company on the quantity and quality of talents has greater resources and advantages, but because of its production, study and research in the integration of features of higher education research and development staff and low productive employee groups have a certain number of record of formal schooling, employees' age, educational background, personal comprehensive quality large difference of the status quo, job burnout problem is widespread, and to some extent hindered the development of the company. Through statistical analysis of the survey data, the author collected 160 valid samples and conducted in-depth interviews with 5 employees. The study found that employees of Z company had mild job burnout. Employees have shown a strong willingness to participate in management. During the interview, it was found that many employees can actively offer opinions and Suggestions, including psychological, cultural, environmental, communication and other factors. Researchers believe, therefore, main measures to improve the present situation of Z company staff job burnout need to focus on the company management, company management can actively try to let employees participate in the company management more extent, improved from the three dimensions of job burnout frontline employees' job burnout status quo, improve staff enthusiasm, improve the company's production efficiency, promote the economic benefits and long-term development of the enterprise.
