行为面试(Behavioral Interview)攻略行为面试是一种通过让你举出事例或者现场对一些观点进行思考和评价,面试官从你的思考以及叙述当中来考察你的某些素质的面试。

宝洁、强生一面、雀巢二三面、PWC的一面通常都采用这种面试类型。

行为面试往往是2-3个面试官,会占用大约30分钟到90分钟的时间,中文和英文都有可能,而且有可能是不断夹杂的。

一般以自我介绍开始,然后就开始对你的各种素质进行考察,一般是需要你用例子来论证需要考查的素质。

同时,在你讲述这个例子的时候或者结束之后,他们会对细节进行追问,为的是更好地评估这个例子能够在多大程度上反映相关素质。

在问完了所有的问题之后,他们会让你问一两个问题。

行为面试通常考察四种能力和素质:(1)领导能力(Leadership):面试官往往会希望你举例来说明你的领导能力。

常见的问题是:“请举例说明你领导一个团队完成了一个项目并且获得了成功。

”(2)创新能力(Creativity):常见的问题:“请举例说明你的一个创意对于一件事情的成功起了决定因素。

行为面试问题(BehaviouralQuestions)面试官看的是什么在十几年的职业生涯中,我面试过N多人,也总结了一套自己的面试方法论,然后在Hulu的内部培训中才接触到『行为面试问题』(Behavior Interview Questions)这个概念,发现真是英雄所见略同,我自己草创的面试方法论,其实和『行为面试』的方式不谋而合。

我先快速讲一讲『行为面试问题』是怎么回事,然后再讲我的方法论,因为我觉得那才更真实。

直接上要点吧,关于『行为面试问题』:每一个行为面试问题都应该遵从STAR原则,所谓STAR原则就是情景(Situation)任务(Task)行动(Action)结果(Result)举个例子,当看到一个候选人的简历上写着在XX公司担任研发总监的职责,一个『行为面试问题』就可以这么问,您在XX公司担任研发总监的时候,是否有一个感觉比较艰难的时期(设定情景)?候选人可能就说是在做XXXX项目的时期,需求非常混乱,工期又紧,很难搞定。

然后你就接着问,在这个艰难的时期,你觉得你的目标是什么(明确任务)?候选人可能就会说是要保证工期。

接着你就问,为了达到这个目标,你是怎么做的(具体行动是什么)?这时候,就要是看出候选人差异的关键时刻了,有的候选人会很有条理地说自己如何安排工作,有的候选人则会开始抱怨工作中的各种不顺,有的候选人则完全说不清楚自己工作的亮点。

最后,你问一句,最后这个事情怎么结束的(搞清楚结果)?同样,有的候选人会说结果完美无缺,有的继续抱怨,有的则认识到工作中还有可改进之处。

这是一个比较套路式样的例子,真实的场景中,面试官可以根据具体情况进行微操调整,比如先寒暄几句,让候选人介绍一下自己,然后发现哪些点可以重点考察,比如,候选人很骄傲自己曾经带过大团队,那就问他在团队很大的场景下有些什么故事,不要大而泛之地问他怎么做事,而是要抓住一个具体场景,猴年狗月马日发生了什么事情,要是真实发生的故事,不要听候选人BB『假设是这种情况,我会怎么做』,一定要问真实发生的事情,候选人真实的反应。
