基于心理契约的企业员工忠诚度研究

摘要:伴随着知识经济的迅速发展,当代企业的竞争已变成人力资本的竞争。人才在各类资本中的作用愈加凸显,是企业保证其核心竞争力、实现企业稳定与发展的必要条件。但另一方面,由于市场经济的发展与人们自我价值实现的要求,员工对企业的忠诚度却越来越低,优秀人才更易流失。心理契约作为联系企业与员工的心理纽带,是影响员工工作态度、工作行为与忠诚度的重要因素,现实中造成员工对企业忠诚度下降的主要原因在于企业与员工的心理契约不协调。因此,研究心理契约与员工忠诚度之间的关系,从心理契约角度来寻找培养和提升企业员工忠诚度的方法与途径也具有十分重要的现实意义。本文通过案例实证分析,以“康师傅”旗下分公司-郑州顶益食品有限公司为研究对象,对心理契约与企业员工忠诚度间的影响关系进行分析,得出心理契约实现程度越高,员工忠诚度越高的结论。本文在寻求从心理契约角度提高企业员工忠诚度措施中,创造性地引入控制理论,从事前控制、事中控制、事后控制三个过程对企业员工忠诚度的培养和提升进行全程管控。

Abstract: with the rapid development of knowledge economy, the enterprise competition has become the competition of human capital. More and more talents in various types of capital in the highlights, is a necessary condition for enterprises to achieve stability and development of the core competitiveness of enterprises, to ensure the. But on the other hand, due to the development of market economy and people's self value realization, the loyalty of employees of enterprises is more and more low, employee turnover rate increased, more outstanding talent loss. Psychological bond as a psychological contract between enterprises and employees, is an important factor affecting employee loyalty and job behavior, work attitude, main causes of employee loyalty decline lies in the psychological contract of employees and enterprises coordinated in reality. Therefore, the psychological contract perspective, study the relationship between psychological contract and employee loyalty, but also has very important practical significance to find ways and means to cultivate and enhance the employee loyalty from the perspective of psychological contract. In this paper, through the empirical analysis, in order to "master kong" - Zhengzhou Tingyi Food Co. Ltd as the research object, the influence of the psychological contract and employee loyalty relationship between enterprises is analyzed, the higher the degree of realization of the psychological contract, employee loyalty is higher on. This paper from the perspective of psychological contract in seeking to improve employee loyalty measures, creatively introduced control theory, engaged in training of pre control, things in control, after control of the three processes of loyalty to employees and promote the full control.
