As a leader, you are leading people, and ideally you want those people to follow you, hopefully to new heights. Think of your direct reports as the building blocks of your leadership. They are the ones who are going to help you accomplish everything you want to do. Thus, you need to cultivate positive and trusting relationships with each and every one of them.As legendary author and leadership speaker John Maxwell stated in his opening speech to the United Nations, there are three questions every follower asks of a leader:1. Bright also wrote a book,The TruthDoesn’t Have to Hurt: How to Use Criticism to Strengthen Relationships,ImprovePerformance,and Promote Cha nge, based on a seven-year study of how people respond to feedback, especially when they’re unde r stress. Asking for another meeting, shesays,“would show him that you want to be receptive to what he wants to tell yo u.”That’s important because, in Bright’s view, the first job of anyone on the rec eiving end of an evaluation is to make the person who is giving it feel comf ortable. Surprised? “Think aboutit,”says Bright.“Most managers hate giving performance appraisals, because they dread h ow someone is going to react to anything negative. So they tend to rush t hrough thediscussion just to get it over with.””The trouble, of course, is that the boss may be in such a hurry that he or sh e skips overinformation that could make or break your career.“What you can learn in a performanceappraisal are things you may need, not just right now, but later on,”notes Bright. In herconsulting work, she h as often been called in to counsel talented managers whose careershad hit a brick wall because of shortcomings and bad habits that a string of bosses had triedto warn them about for years.So how do you get a grip on your emotions while you’re listening? Focusing on making yourboss feel at ease is a good start, since it automatically shift s your attention away from youremotions. Then, says Bright,“Remind yourself that you are the one in control here. Howyou respond wil l determine how the discussion goes, and how much or little you get out ofi t.”The sense of panic you mention could be diminished, or dispelled, if yo u recognize thateven if you’re not saying a word, your role here isn’t a pas sive one.Next, concentrate on finding out what specific actions you need to take (o r stop taking).“Make sure you know the difference between a fact and an opinion,”Bright suggests. “’Youwere $30,000 over budget on the XYZ project’is a fact. ‘You don’t communicate wellenough with your peers’is an opinion.”Since most bosses have had little, if any, training ingiving effective feedback, the two types of feedback may very well be tangled up together,but you can u sually tell an opinion by how vague it is.“Trying to guess what your boss wants won’t work,”says Bright. “People end up guessingwrong, and then they get another vague, critical o pinion in their next review, and conclude that they can never please this bos s.”Instead, ask for particular steps that would solve the perceived problem. “For example, youmight suggest starting to‘communicate better with your peers’by updating them in personevery week instead of through an occasio nal email,”says Bright. Approaching this like anyother task you do at work, by coming up with a practical fix or two, should help take most ofthe emotio n out of it.Since you mention that this is your first“real job”after college, you probabl y have four orfive decades of work ahead of you. So it might help to keep a sense of perspective. “Peopleoften get upset about a so-so performance review because they think it will damage theirwhole career ,”says Bright.“But it’s just one review, in one year, and companies’goals andstrategies ch ange from one year to the next anyway. I’ve never seen a situation where o neor two‘meets expectations’evaluations—out of, say, 10 or 20‘exceeds expectations’ —made any real difference in the long run.”Moreover, even presidents, popes, and CEOs get harpooned, sometimes on a daily basis.“Noone goes through a whole career hearing only great feedback,”Bright ob serves.“In fact, ifyou haven’t heard any constructive criticism lately, it means yo u probably aren’t learninganything.”中国首位MBA毕业生Historians date the beginning of China’s modern economy from 1978, two yea rs after the deathof Mao Zedong and the end of the disastrous cultural revol ution. Wang Chunqi earned the firstMBA degree granted by a mainland Chi nese university in 1993, when China was on the cusp ofits period of superchar ged growth.Ironically, Wang himself did not seek out the opportunity but — in an echo o f the plannedeconomy from which China was emerging— had it thrust upon him. After finishing his firstdegree in engineering in 1977, he was sent to wor k at Yizheng Chemical Fibre, buildingautomated production lines. By 1991, th e company was the world’s fourth-largest producer ofpolyester yarn.“I had no [management] experience, but at that time getting into university h ad nothing to dowith your background,” Wang says, speaking in the lobby of his office tower in Shanghai’sPudong district. The area was still mostly farml and when he began his MBA but is now a densecluster of skyscrapers.“The company leader recommended me. I had a certain status there,” Wang says.“There werea few of us who were recommended to take the test, but I was th e only one who passed.Actually, I really didn’t understand what this discipli ne was all about.”The Chinese government selected nine universities to pioneer domestic MBA education. The inaugural year was 1991 and the group included Beijing’s thre e top universities — Peking,Renmin and Tsinghua.Tsinghua, which is known as China’s answer to Massachusetts Institute of Tec hnology, wasfamous for its engineering department. Future central bank gove rnor and premier Zhu Rongji,an architect of China’s economic reform duringthe early 2000s under President Jiang Zemin,was appointed as founding dea n of the new School of Economics and Management.For Wang, business school meant leaving his wife in Nanjing to live in a dorm room with twoclassmates in Beijing. But the schools had been instructed from on high to launch MBAs andwere not fully prepared. With no standardised co urse materials, professors often taught fromhandwritten notes. A distinct bu siness curriculum had not yet been established, so Wangtook classes with masters students in engineering for the programme’s first year.In the second year,15 of 70 masters students were chosen to proceed to the formal MBAprogra mme. Much like the so-called “third generation” of Chinese political leaders centredaround Jiang, Zhu and former premier Li Peng, who all trained as engineers, the selectionproces s for MBA students placed a premium on engineering skills.“They didn’t want teachers; they wanted people with experience managing fa ctories — peoplewith experience in industrial science,” Wang says.“If you studied the humanities, foreignlanguages or something like that, they didn’t want you.”For an engineering student, topics such as marketing strategy, joint ventur e managementand western accounting were unfamiliar. The course required three years of full-time study andWang recalls working into the night by torchlight after the dor mitory shut off the electricity at10 o’clock.“Compared with engineering, it wasn’t really difficult, but it required a new wa y of thinking.Sometimes I didn’t understand what I was reading,” he says. Wang earned the distinction of becoming China’s first MBA because he aske d for permission to graduate several months early.“When I graduated, they hadn’t even figured out what thediploma should look like. They just gave me an engineering diploma,” he says.“Later I swappedit for the real thing.”Yizheng Chemical was preparing to be one of the first mainland companies to complete an initial public offering in Hong Kong. For his MBA thesis, Wang res earched issues surrounding YizhengChemical’s listing and was given special p ermission to return to the company to participate inthe road show.Though not of his own choosing, the experience fundamentally changed the c ourse of Wang’scareer. Shortly after the IPO, he left Yizheng Chemical to join First Eastern Investment, a HongKong-based private equity firm.Wang’s career shift neatly tracks the changes in China’s economy. Yizheng C hemical thrived inthe 1990s and early 2000s, when the country grew rapidly by mastering existing technologyfrom rich countries and taking advantage of cheap labour costs to seize market share.Now high-pollution, low-margin industries such as chemical fibre are giving way to higher-value-added industries, including financial services. Yizheng Chemical, which today i s owned bystate oil refiner Sinopec, is struggling to survive in an industry be set by overcapacity, and itsshares are in danger of being delisted.Yet Wang maintains a traditional view of what makes an effective business leader. “You needto understand technology and industrial science,” he says. “A lot of investment bankers whodo IPOs come at it from the perspective of the humanities and make all kinds of promises toinvestors. That won’t fly.”MBA places and senior faculty in short supplyIt may be barely 20 years since China produced its first MBA student, but the se days some30,000 managers graduate with an MBA each year from 236 Chi nese business schools, writesDella Bradshaw.That is huge growth by international standards — China now has nearly three times as manyMBA schools as the UK — but given the size of China’s manage ment cadre, the numbers aretiny.One reason for this is the lack of qualified instructors, says Zhou Lin, dean of Antai College atShanghai Jiao Tong University.“Thirty thousand seems to be a small number, but if you look atthe supply si de, in China there are not enough quality programmes.
